CLIENT CONTEXT AND NEEDS

Hum Fauji Initiatives, a trusted financial planning and wealth management partner for armed forces personnel, delivers personalized, transparent, and mission-driven financial solutions. With a deep understanding of the unique needs of the defense community, Hum Fauji empowers individuals and families to make informed financial decisions, secure their futures, and achieve long-term goals with confidence and clarity.

As the organization scales and expands its footprint, the role of junior and mid-level managers has become increasingly pivotal. These professionals are not only instrumental in driving client engagement and operational efficiency, but also in shaping the internal culture and leading future teams.

A growing need was identified to enable these emerging managers to shift gears — from being strong individual performers to becoming confident and capable people leaders. Focus areas included:

  • Adopting a managerial mindset and taking ownership
  • Delegating effectively and managing conflicts
  • Enhancing communication and feedback skills
  • Strengthening self-management and presentation abilities

To support this transition, Hum Fauji Initiatives partnered with Emergence Learning Solutions to co-create a focused and engaging managerial skills development program. The goal was to build the mindset, behaviors, and practical capabilities essential for effective people management in a purpose-led, fast-evolving organizational context.

OUR APPROACH

Emergence Learning Solutions designed and delivered a customized learning intervention titled Shifting Gears, aimed at strengthening the managerial capabilities of junior and middle managers at Hum Fauji Initiatives. The program focused on three core areas of growth:

Developing a Managerial Mindset, Managing Self, and Leading Teams, brought to life through discussions, role plays, activities, and personal reflection.

Phase 1

Pre-Workshop Diagnostic and Program Design

The process began with a comprehensive, organization-wide diagnostic to uncover key challenges in managerial and team effectiveness. This included stakeholder interviews and focus group discussions with intended participants to gain insight into the organization’s cultural and operational landscape. Using these inputs, along with facilitator expertise and insights from a targeted exercise, a customized program was designed to address specific development needs and support targeted growth for each participant.

Phase 2

Weekly In-Person Workshops with Integrated Virtual Check-Ins

The core learning experience comprised eight weekly in-person workshops, each focusing on a specific managerial theme such as ownership, delegation, conflict management, or communication. Every workshop was followed by a virtual check-in session to reflect on application, share wins and challenges, and reinforce accountability. This blended format allowed participants to translate learning into action in a sustained and supported manner.

Phase 3

Engagement via WhatsApp & Live Scoreboard

To maintain momentum and motivation between sessions, participants were grouped into teams and engaged through weekly WhatsApp messages, peer challenges, and reflection prompts. A live scoreboard tracked team progress, fostering friendly competition while encouraging consistent application of concepts.

Phase 4

Certification Plan and Parameters

To promote consistent effort and participation, a structured certification plan was introduced, based on three parameters:

  • Attendance: Full presence in sessions for immersive learning
  • Pre/Post Work Completion: Timely completion of pre and reflection tasks to reinforce learning
  • Participation: Active involvement in exercises and discussions

Outcome Achieved

The program helped teams improve the way they worked by making daily tasks and interactions more organized and focused.

  • Stronger Communication & Feedback: Enhanced clarity, listening, and feedback skills led to more effective and confident interactions
  • Improved Time & Task Management: Psychometric insights and deep 1:1 Better prioritization and planning resulted in higher productivity and timely completion of work
  • Enhanced Leadership & Team Collaboration: Greater role clarity, adaptive leadership, and stronger team dynamics boosted collaboration and trust
  • Better Decision-Making & Conflict Resolution: Improved emotional intelligence enabled more thoughtful decisions and constructive handling of conflicts

PARTICIPANT EXPERIENCE

  • 90% of participants said that they got sufficient insights on how to choose the appropriate Situational Leadership style based on the development levels of team members
  • 90% of participants said that they got a better understanding of the delegation process and the tasks to choose for delegation
  • 95% of participants now have a better understanding of how to structure relevant content in presentations based on audience needs
  • 80% of participants are now more aware of techniques that can help eliminate time wasters and increase productivity
